Abstract

ABSTRACT This study is motivated by the importance of improving employee performance within Islamic educational foundations, particularly at YAPIP Bustanul Makmur Kebunrejo. Although internal factors such as competence, workload, organizational culture, motivation, and Organizational Citizenship Behavior (OCB) are known to influence performance, their effectiveness is not optimal without the involvement of organizational commitment as a mediator. This research aims to examine both the direct and indirect effects of the five independent variables on employee performance, with organizational commitment serving as the mediating variable. A quantitative explanatory approach was employed using Structural Equation Modeling–Partial Least Squares (SEM-PLS). Data were collected from 87 permanent employees under the foundation through observation, questionnaires, and structured interviews. The results show that competence, workload, motivation, and OCB significantly affect performance, both directly and through organizational commitment. In contrast, organizational culture has a negative effect on both commitment and performance. Organizational commitment is proven to be a significant mediator in most relationships, with the greatest contributions stemming from competence, motivation, and OCB. The findings emphasize that improving employee performance cannot rely solely on technical aspects, but must be supported by strengthening emotional commitment to the organization. A misaligned organizational culture can hinder performance. Therefore, human resource management strategies within the foundation must be integrated, focusing not only on enhancing competence and motivation, but also on developing an inclusive and adaptive work culture and organizational commitment.
